Conclusiones de la Evaluación de Riesgos Psicosociales / Psychosocial Risk Assessment conclusions
Como os comentamos en el comunicado sobre la reunión con Diego Martínez, solicitamos poner foco en los resultados de la Evaluación de Riesgos Psicosociales (ERP) realizada por la compañía recientemente con la empresa externa Affor Health, donde se evidenciaba la preocupación de la plantilla por la inseguridad en el empleo.
Como resultado de nuestros comentarios en esa reunión y tras el interés mostrado por Diego, lo cual le agradecemos, desde el Servicio de Prevención de Ericsson se ha convocado al grupo de trabajo de esta ERP para comenzar a trabajar sobre los factores de riesgo evaluados, las acciones correctivas propuestas, y el seguimiento de las mismas.
En STC, nuestros/as Delegados/as de Prevención han estado participando de manera activa en la Evaluación de Riesgos Psicosociales (ERP), y nos gustaría compartiros las conclusiones y nuestras propuestas.
- Contenido del trabajo y desempeño de funciones
Aunque las funciones están claras, la variabilidad de las tareas y su constante actualización, dificultan su ejecución . Se ha identificado que, aunque existe una gran variedad de formación, muchas veces es difícil completarla debido a la falta de tiempo y a que muchas son online. Se solicita más formación presencial, pues se considera que la calidad es superior y el tiempo para realizarla está mejor organizado. - Carga y ritmo de trabajo
El análisis en la herramienta MENTALLY indica que estamos en un nivel de protección más elevado que el sector. Sin embargo, se ha señalado que la burocratización excesiva de las tareas, el número elevado de reuniones mal gestionadas y la mala utilización de herramientas de comunicación interna, como los correos electrónicos y Teams, están incrementando la carga de trabajo y generando frustración. - Tiempo de trabajo y conciliación
A pesar de los resultados positivos en cuanto a conciliación, la reciente modificación de la política de teletrabajo, aumentando los días de asistencia a la oficina, ha generado incertidumbre y preocupación en la plantilla, que valora la flexibilidad como uno de los principales beneficios del teletrabajo. También se ha señalado una falta de transparencia en decisiones sobre teletrabajo y despidos. - Desarrollo profesional e inseguridad en el trabajo
La ausencia de un plan de carrera claro y la incertidumbre sobre el futuro, unidos al malestar por los despidos recientes, generan inseguridad. - Recompensa social y participación
La falta de reconocimiento afecta la motivación y el compromiso. La falta de participación en las decisiones clave y la gestión de los cambios son también áreas de preocupación.
Acciones a seguir
Con base en los resultados obtenidos, desde STC proponemos una serie de acciones para mejorar la situación:
• Mejorar la comunicación interna sobre temas clave como teletrabajo, despidos, cambios en los procesos y oportunidades de desarrollo profesional. Cerrar estas acciones en mesas de negociación con la RLPT.
• Aumentar la formación presencial y asignar tiempo específico para ello.
• Reducir la burocracia y mejorar la eficiencia de los procesos internos.
• Fomentar el uso adecuado de las herramientas de comunicación (reuniones, correos, Teams) para evitar interrupciones innecesarias.
• Establecer un plan de carrera claro y mejorar la transparencia en cuanto a los criterios de despidos y oportunidades de reciclaje profesional.
• Garantizar la tolerancia cero frente al acoso laboral dando formación y apoyo en la detección de estas situaciones.
• Inseguridad en el empleo se valoró en la fase de entrevistas con la plantilla, donde evidenció la gran preocupación en este asunto, lo cual debe de servir a la empresa a modificar la actual política de despidos, ser más transparentes, y abrir una negociación con la RLPT para buscar soluciones alternativas y acuerdos comunes.
Agradecemos a todas las personas que han participado en el estudio con sus aportaciones, pues son clave para identificar las áreas que debemos mejorar. Os iremos informando de los avances en las reuniones con la Empresa y siguientes pasos.
As we told you in the communication about the meeting with Diego Martinez, we asked to focus on the results of the Psychosocial Risk Assessment recently conducted by the company with the external company Affor Health, which showed the concern of the staff about job insecurity.
As a result of our comments at that meeting and after the interest shown by Diego, for which we thank him, the Ericsson Prevention Service has called to the working group of this assessment to start working on the risk factors assessed, the proposed corrective actions, and the follow-up of the same.
At STC, our Prevention Delegates have been actively participating in the Psychosocial Risk Assessment (PRA), and we would like to share with you the conclusions and our proposals.
- Job content and performance of functions
Although the functions are clear, the variability of the tasks and their constant updating make their execution difficult. It has been identified that, although there is a wide variety of training, it is often difficult to complete it due to lack of time and the fact that many are online. More face-to-face training is requested, as it is considered to be of higher quality and the time to complete it is better organized. - Workload and pace of work
The analysis in the MENTALLY tool indicates that we are at a higher level of protection than the sector. However, it has been pointed out that the excessive bureaucratization of tasks, the high number of poorly managed meetings and the poor use of internal communication tools, such as e-mails and Teams, are increasing the workload and generating frustration. - Work time and work-life balance
Despite the positive results in terms of work-life balance, the recent modification of the teleworking policy, increasing the number of days of attendance at the office, has generated uncertainty and concern among staff, who value flexibility as one of the main benefits of teleworking. A lack of transparency in decisions on teleworking and layoffs has also been noted. - Career development and job insecurity
The absence of a clear career plan and uncertainty about the future, combined with the discomfort caused by recent layoffs, generate insecurity. - Social reward and participation
Lack of recognition affects motivation and commitment. Lack of participation in key decisions and change management are also areas of concern.
Actions to be followed
Based on the results obtained, STC proposes a series of actions to improve the situation:
• Improve internal communication on key issues such as telework, layoffs, process changes and professional development opportunities. Close these actions in negotiation tables with the RLPT.
• Increase face-to-face training and allocate specific time for it.
• Reduce bureaucracy and improve the efficiency of internal processes.
• Encourage the proper use of communication tools (meetings, emails, Teams) to avoid unnecessary interruptions.
• Establish a clear career plan and improve transparency in terms of dismissal criteria and retraining opportunities.
• Ensure zero tolerance of workplace harassment by providing training and support in the detection of these situations.
• Job insecurity was assessed in the phase of interviews with the staff, which showed the great concern in this matter, which should serve the company to modify the current dismissal policy, be more transparent, and open a negotiation with the RLPT to seek alternative solutions and common agreements.
